Pengaruh Gaya Kepemimpinan Transformasional Terhadap Kinerja Pengurus Desa Wisata Wirokerten Dengan Motivasi Kerja Sebagai Variabel Mediasi

This study aims to analyze the influence of transformational leadership style on the performance of Wirokerten Tourism Village administrators with work motivation as a mediating variable. The phenomenon underlying this study is the condition of tourism village administrators who are mostly from the younger generation and have other activities outside the organization, thus requiring a leadership style that is able to inspire and motivate. This study uses a quantitative approach with a survey method by distributing questionnaires to all Wirokerten Tourism Village administrators as respondents, with a saturated sampling technique. Data analysis was carried out using Partial Least Squares - Structural Equation Modeling (PLS-SEM) through the SmartPLS 3.2.9 program. The results of the study indicate that: (1) transformational leadership style does not directly influence the performance of administrators; (2) transformational leadership style has a positive and significant effect on work motivation; (3) work motivation has a positive and significant effect on the performance of administrators; and (4) work motivation fully mediates the influence of transformational leadership style on the performance of administrators. Thus, work motivation plays an important role as a psychological bridge that connects transformational leadership with improved performance. The results of this study are expected to provide theoretical contributions to the development of human resource management science, as well as become a practical reference for tourism village managers in implementing inspirational and participatory leadership to improve the performance of young generation administrators.

Abstrak
Penelitian ini bertujuan untuk menganalisis pengaruh gaya kepemimpinan transformasional terhadap kinerja pengurus Desa Wisata Wirokerten dengan motivasi kerja sebagai variabel mediasi. Fenomena yang melatarbelakangi penelitian ini adalah kondisi pengurus desa wisata yang mayoritas berasal dari generasi muda dan memiliki aktivitas lain di luar organisasi, sehingga memerlukan gaya kepemimpinan yang mampu menginspirasi dan memotivasi. Penelitian ini menggunakan pendekatan kuantitatif dengan metode survei melalui penyebaran kuesioner kepada seluruh pengurus Desa Wisata Wirokerten sebagai responden, dengan teknik sampling jenuh. Analisis data dilakukan menggunakan Partial Least Squares - Structural Equation Modeling (PLS-SEM) melalui program SmartPLS 3.2.9. Hasil penelitian menunjukkan bahwa: (1) gaya kepemimpinan transformasional tidak berpengaruh langsung terhadap kinerja pengurus; (2) gaya kepemimpinan transformasional berpengaruh positif dan signifikan terhadap motivasi kerja; (3) motivasi kerja berpengaruh positif dan signifikan terhadap kinerja pengurus; dan (4) motivasi kerja memediasi secara penuh pengaruh gaya kepemimpinan transformasional terhadap kinerja pengurus. Dengan demikian, motivasi kerja berperan penting sebagai jembatan psikologis yang menghubungkan kepemimpinan transformasional dengan peningkatan kinerja. Hasil penelitian ini diharapkan dapat memberikan kontribusi teoretis terhadap pengembangan ilmu manajemen sumber daya manusia, serta menjadi acuan praktis bagi pengelola desa wisata dalam menerapkan kepemimpinan yang inspiratif dan partisipatif guna meningkatkan kinerja pengurus generasi muda.
