Pengaruh Perceived Organizational Support Terhadap Organizational Citizenship Behavior Dengan Komitmen Organisasional Sebagai Variabel Mediasi (Studi pada Karyawan Sovereign Bali Hotel)

Industri perhotelan yang kompetitif menuntut karyawan untuk tidak hanya menjalankan tugas formal, tetapi juga menunjukkan perilaku ekstra-peran atau Organizational Citizenship Behavior (OCB) guna meningkatkan kualitas layanan dan kinerja organisasi. Salah satu faktor yang dapat mendorong munculnya perilaku tersebut adalah Perceived Organizational Support (POS), yaitu persepsi karyawan mengenai sejauh mana organisasi menghargai kontribusi dan peduli terhadap kesejahteraan mereka. Hasil penelitian sebelumnya menunjukkan adanya ketidakkonsistenan hubungan antara POS dan OCB, sehingga diperlukan variabel yang dapat menjelaskan mekanisme hubungan tersebut, yaitu komitmen organisasional. Penelitian ini bertujuan untuk menganalisis pengaruh perceived organizational support terhadap organizational citizenship behavior dengan komitmen organisasional sebagai variabel mediasi pada karyawan Sovereign Bali Hotel. Penelitian ini menggunakan pendekatan kuantitatif dengan metode nonprobability sampling. Data diperoleh melalui wawancara dan survei melalui penyebaran kuesioner kepada seluruh karyawan tetap yang berjumlah 56 orang karyawan. Teknik analisis data yang digunakan adalah Structural Equation Modeling–Partial Least Square (SEM-PLS). Hasil penelitian menunjukkan bahwa perceived organizational support berpengaruh positif dan signifikan terhadap organizational citizenship behavior. Perceived organizational support juga berpengaruh positif dan signifikan terhadap komitmen organisasional. Selain itu, komitmen organisasional berpengaruh positif dan signifikan terhadap organizational citizenship behavior. Komitmen organisasional terbukti mampu memediasi pengaruh perceived organizational support terhadap organizational citizenship behavior. Karyawan akan menunjukkan perilaku organizational citizenship behavior dengan kecenderungan yang semakin tinggi seiring dengan meningkatnya komitmen organisasional.
